Comp plan for initial head of sales?

What have you seen for compensation models for the initial sales leader for a seed stage or series A startup?

Often they’re a “Head of Sales” leading 1-3 AEs for a technical founder. I’m wondering what you measure to determine variable comp before it’s clear what quotas should be.
